Kate Winslet had proved that patience (five previous nominations) would bear fruit. Her Titanic never sank. Woody Allen had  prepared the fifth supporting acting Oscar, this time it was Penelope whose surname means in Spanish Saint. The evenings screw up was an innovative technique used while handling an annual favorite. It was a recognized failure. The ceremony was reviewed from different angles. A big fashion trend glorified red, white, and black one-shouldered gowns. Marisa Tomeis pale gray Versace, Kate Winslets Yves Saint Laurent one-shoulder slate blue and black gown, Anne Hathaways strapless silver beaded Armani Prove gown or Penelope Cruz fairy-tale white gown from Pierre Balmain were in contrast with the slum scenes from the best picture. The Oscar ceremony, almost perfect, is over. Everything is glamorous, gorgeous, and traditionally well staged. The reporters doubt that all fuss about the best picture opened new horizons in cinematography. The Oscar ceremony is still a great event, pompous and costly. It is about fashion and success, good fun and commercialized entertainment. I wish it were more about the art of cinematography. Coping with depression Depression is a psychological state that is hard to cure, hard to live with, and hard to endure. A depressed person lives in a nightmarish world, darkened by pessimism and dulled by unwillingness to act. This devastating and destructive state has a negative impact on the individual. It drains energy, evaporates optimism and enthusiasm, and paralyzes hope. It distorts the world and substantially reduces the pleasure of living. It may lead to repetitive suicidal thoughts that can end in self-destruction. I have consulted psychological literature to give you some tips how develop a step-by-step program to overcome depression. People suffer from depression for many reasons. They become depressed when all they do seems to become a failure. They get worried about their inability to realize their plans. They get shelled in loneliness. They get nervous and easily irritated. They find their lives unstable and hopeless. They lack safety and become vulnerable to outside influences. Depression is  a hazardous state, especially when you allow it to invade your body and mind. As soon as you realize that something is wrong with your state of mind, turn to help without hesitation. Now, I will give you some anti-depression tips. First of all, stay focused on what you are doing. Start with a small goal and fulfill it: go to a shop, take a short walk, or make a telephone call. Just start taking action and stick to doing it. Second, develop supportive relationship, turning to people who love you and whom you love. Refrain from retreating into yourself, sharing a meal, emailing, accompanying your friend to the movies, confide in a counselor or clergy member. Third, get interested in your own life. For this, have eight hours of sleep, practice relaxation techniques, and go easy on yourself. Why not to practice yoga or tai chi? Why not to introduce a meditative element to your life? Fourth, get regular exercise. Fifth, eat healthy food. Sixth, avoid negative thinking and negative emotions. Finally, ask for help if you cannot overcome your depression without outside aid. Now, you must embark on the road to depression recovery. Remember: action is the best anti-depressant for you. Look at the world from a new perspective: integrate into it on equal terms. Life is given only once, and you have no time to waste it. Not a single moment to spare! As soon as the world starts changing, you will keep a stronger touch with it. You will realize that inward problems are mainly our own creations, our own illusions, our own misunderstandings. Share your doubts with the world, and you be understood in return. It is easiest to shut your heart and pretend that loneliness is desirable. A white lie! Out of depression to communicate with people to establish relationships and depression will quietly go away! I do not think it will be welcomed again! How to build a happy marriage A clear-cut tendency is observed today: neither men nor women are in a hurry to marry. The growing independence of women, reluctant to do all housework and bear the main burden of childrens upbringing, sacrificing career growth, is one of the causes of the changes in family formation. A happy  marriage may be built only on love, tolerance, mutual understanding, equality, and respect. The problem is important because materially both husband and wife are now in many cases on equal terms. More and more women demonstrate higher levels of education than men, More and more women compete with men, holding leadership positions in business, politics and social life. As the result, women become materially independent. They are not materially tied to a family anymore. When they marry, they enrich their world that is now built on kinship, love, safety, quality leisure time activities in which all family members are involved. A family develops a collective feeling of interconnectedness, which is opposed to loneliness. Joy and duty, love and care, discipline and kindness all these are taken together in a family as a pillar of stable social development. I have talked to married people in search of a happy family recipe. I want to share some of my findings with you. A happy marriage is based on intimacy and commitment. It is a bond that outgrows passion as the feature of romantic love. It is a bond that is based on mutual respect and the feeling as if both husband and wife were in many respects one. It is a way of constructing lifestyle, emphasizing intimate relationship and devotion to a person of your choice. It is confidence in the stable character of marriage, reinforced by having kids. Although even happy marriages tend to undergo changes, they never change the high quality of relating to each other. People are happy to be together, to share opinions, to spend time together, to make plans, which is inherent in their attitudes to each other. Happy marriages are tested, like others, by time, material difficulties, hardships, deteriorating health, fluctuations of mood, identity development, and the like. Happy marriages, unlike others, never ruin fundamentals of relationship: commitment is so deep that no difficulty can destroy it, since both spouses know how to help and support each other. Happy marriages cherish happy memories, and they cannot destroy these memories when one of the spouses has a temporary temptation to experience something new. On the contrary, happy marriages are full of wisdom, consensus, and their happiness is rooted in a unique feeling of freedom that ties up to a happy marriage experience more than anything else. They cultivate universal love, which is care, understanding, and tolerance  to human weaknesses. Happy marriages are built by people who worship communication, interaction, and cannot live without sharing all they have in their hearts and souls. There is no couple that would not like to create a happy marriage. Only very few families can build long-term relationships that stick to happiness even under unfavorable circumstances. I have talked to married people who are happy in their own way. They feel the aura of happiness and advise others to be tolerant. A happy marriage is an ideal construct that is like a dream that cannot be realized without hard work, creating a relationship and being happy in the process of its creation. How to improve your conversational skills The feeling of being tongue-tied is familiar to many of us. We admire people who can express their thoughts with fluency and confidence. Jeremy Rifkin's "The End of Work"   Ã‚  Ã‚  Ã‚  Ã‚  Individuals tend to develop a false sense of security concerning the certainty of their jobs. After working for an organization for fifteen or more years, it is difficult for them to understand that their employers may no longer need their service. Jeremy Rifkin wrote The End of Work in order to warn people about what he foresees may be happening to the global labour force because of a rapid increase in the use of automation in the workplace. He identifies what he believes are causes of the problems which we are currently facing within the organizational structure along with some potential solutions. Rifkin's ideas may be relevant to most peoples lives including ours. The reactions of six currently employed persons to Rifkin's message will be included in this text. These professionals include a technical manager, a convenience store owner, a cashier for Marriot food services, a Residence-Life Staff Coordinator, a Part- Time Credit Card Service Assistant and an Assembler for an Electrical Switch- Gear Manufacturing Company.   Ã‚  Ã‚  Ã‚  Ã‚  Rifkin observes that the main problem of mass global employment in both the private and public sectors is caused by the continuing advances in technology and it's impacts on organizations, it's structure and design and it's direct effect on the global labour force. In particular, organizations are using the concept of re-engineering and replacing human labour with labour saving technologies. Rifkin gives us a better understanding of the development of the cause of this problem by examining the three industrial revolutions. In the first industrial revolution, Rifkin identifies steam power as the major tool used by industrial and manufacturing sectors. In the second industrial revolutions the electrical innovation effected the manufacturing, agricultural and transport industries by further reducing the global labour force.   Ã‚  Ã‚  Ã‚  Ã‚  Unlike the past, two industrial revolutions where industrial technologies replace the physical power of human labour, the third revolution (The Information Age), at present, is contributing new computer based technology which are involving into thinking machines. These thinking machines will evolve to the extent that eventual the human mind will be replaced in all economic activities. In particular, advancements in computer technology including parallel processing and artificial intelligence (robots) are going to cause a large number of white collar workers to be redundant in the near future. Leader member exchange theory Essay

Leader Member Exchange Theory Considerable research has shown that leaders can significantly influence individual, group, and organizational performance (Gerstner & Day, 1997; Judge, Piccolo, & Ilies, 2004; Lowe, Kroeck & Sivasubramaniam, 1996). Different leadership theories articulate a number of mechanisms through which leaders have such influences (Northouse, 1997). An alternative approach to understanding leaders’ influence on individual follower or subordinate effectiveness is through the focus on dyadic relationships between leaders and each of their subordinates (Dansereau et al., 1975). LMX, originally called vertical dyadic linkage (VDL), was developed approximately 30 years ago by Dansereau et al. (1975) as a response to average leadership style (ALS), which assumed that leaders maintain similar relationships with all of their employees. LMX broke away from this conceptualization by highlighting the way leaders differentiate between their subordinates by creating in- groups and out-groups. In-group members have high quality exchanges characterized by â€Å"mutual trust, respect, and obligation† (Graen & Uhl-Bien: 227), whereas out-group members have low quality exchanges that have less trust, respect, and obligation. LMX is a dyadic theory that has its roots in role theory (Dienesch & Liden, 1986; Kahn, Wolfe, Quinn, Snoek, & Rosenthal, 1964) and social exchange theory (Blau, 1964; Cropanzano & Mitchell, 2005). The basic principle of leader–member exchange (LMX) is that leaders develop different types of exchange relationships with their followers and that the quality of these relationships affects important leader and member attitudes and behaviors (Gerstner & Day, 1997; Liden et al., 1997; Sparrowe & Liden, 1997). LMX suggests that supervisors choose those they like and / or view as strong performers to fill the more important organizational roles. Conversely, the lesser roles are assigned to those subordinates who are less liked or viewed as less capable. Subordinates selected for the more important roles establish close, high-quality LMX relationships with their supervisors, characterized by trust and emotional support (Dienesch & Liden, 1986). From these high-quality relationships, subordinates receive several advantages including formal and informal rewards, favor doing, ample access to supervisors, and increased communication (Dienesch & Liden, 1986; Graen &  Scandura, 1987; Wayne,Shore, & Liden, 1997). On the other hand, subordinates in low-quality LMX relationships have exchanges with their supervisors that reflect low levels of trust and emotional support and few, if any, benefits outside of the formal employment contract (e.g., Dienesch & Liden, 1986). High-quality leader–mem ber relationships or exchanges are characterized by high levels of trust, interaction, support, and formal and informal rewards (Dienesch & Liden, 1986). Such relationships include the exchange of material and nonmaterial goods that extend beyond what is specified in the formal job description (Liden et al., 1997; Liden & Graen, 1980). Research on leader–member exchange (LMX) has shown the value of high-quality leader–member relationships in organizations (Graen & Uhl-Bien, 1995; Liden, Sparrowe, & Wayne, 1997). Leaders and followers in these high-LMX relationships often report enhanced levels of satisfaction and effectiveness, as well as mutual influence, more open and honest communication, greater access to resources, and more extra-role behaviors (Gerstner & Day, 1997). Low-quality relationships, in contrast, appear to put subordinates at a relative disadvantage in terms of job benefits and career progress (Vecchio, 1997). In low-quality relationships, members receive less access to the supervisor, fewer resources, and more restricted information, potentially leading to dissatisfaction in the job, lower organizational commitment, and employee turnover (Gerstner & Day, 1997). Sparrowe and Liden noted, â€Å"the quality of the member’s exchange relationship with the leader, which is based on the degree of emotional support and exchange of valued resources, is pivotal in determining the member’s fate within the organization† (1997, p. 522). In support of the theory, empirical research indeed has demonstrated that LMX has significant influences on outcomes such as task performance, satisfaction, turnover, and organizational commitment (Gerstner & Day, 1997). So much research on LMX has accumulated, with the large majority focusing on outcomes, that a meta-analysis (Gerstner & Day, 1997), three literature reviews (Graen & Uhl-Bien, 1995; Liden, Sparrowe, & Wayne, 1997; Schriesheim, Castro, & Cogliser, 1999), and a new book series (Graen, 2004) have been conducted. All five of these research efforts state that positive organizational and individual outcomes are the primary results of high-quality LMX relationships. These positive outcomes are based on role the  ory and social exchange theory as subordinates in high quality exchanges receive better roles, increased communication, higher levels of trust, and increased access to the supervisor. Some of these positive outcomes include higher performance ratings, better objective performance, increased commitment. A number of other LMX studies have focused on how leader and member characteristics such as gender (Milner et al., 2007), socio-economic status (Duchon, Green, & Taber, 1986), and age and education (Tsui & O’Reilly, 1989) may influence the leader-member relationship. In particular, the relationship between gender and LMX has been well documented. Research has shown that supervisors with same-sex subordinates are likely to develop higher quality LMXs than those supervisors of the opposite sex (Milner et al.; Wayne, Liden, & Sparrow, 1994). Further, Lee (1999) found that perceived quality of LMX affects subordinates’ expectat ions in overall communication patterns with the supervisors depending on their gender. Additionally, correlations between subordinates and supervisor rating of LMX were significantly higher for female subordinates of female supervisors than for female subordinates of male supervisors (Varma & Stroh, 2001). LMX theory articulates the development of a work relationship between the supervisor and the subordinate. LMX researchers proposed various models of this process (Dienesch & Liden, 1986; Graen & Scandura, 1987; Graen & Uhl-Bien, 1995). Graen and Scandura’s (1987) role-making model described LMX as comprised of three phases: role-taking, role-making, and role routinization. In the role-taking stage, the leader makes a request or assigns a task and evaluates the member’s behavior and performance to assess the underlying motivation and potential. This phase corresponds to the first step in Dienesch and Liden’s (1986) model in which demographic characteristics and personalities may influence the initial interaction between the two parties. Role-making is the continuation of the developmental process where the nature of the leader–member relationship becomes more defined. It is at this stage that managers and subordinates begin to cement the relationship (Bauer & Green, 1996). The leader provides an opportunity to the member by assigning an unstructured task. If the member accepts that opportunity, the relationship continues to develop into a high-quality exchange relationship (Liden et al., 1997). The third stage is role routinization. At this point,  leader and member develop a common understanding and clear mutual expectations. The behaviors of the leader and member become interlocked (Graen & Scandura, 1987) and the quality of exchange typically remains stable after this phase (Liden et al., 1997). Perspective taking involves the ability to consider and appreciate the perceptions and viewpoints of others and â€Å"see the world through their eyes.† As individuals take the perspectives of others, they understand others‟ behaviors in a way closer to how they understand their own behaviors. As Davis, Conklin, Smith, and Luce (1996) have pointed out, â€Å"self/target overlap† occurs when we take another’s perspective, and the perceived others becomes more self alike. Kuhnert and Lewis suggested that supervisors‟ perspective taking capacity (how many perspectives they are able to hold simultaneously) is manifested in the degree to which their leadership styles are characterized as transactional versus transformational. The authors argue that managers who take others‟ perspectives as part of their own perspective (Kegan stage 3) are likely to engage in transactions of higher quality, involving â€Å"non-concrete† rewards such as emotional support, mutual respect, and trust. Managers who are unable to effectively integrate others‟ perspectives into their own (Kegan stage 2), are more likely to have transactions of a lower quality with their subordinates, based on â€Å"concrete† rewards such as pay increases, benefits, or other tangible outcomes. The financial crisis that began in 2007 right through to the summer of 2008 was perceived as global crisis that affected various countries including the United Kingdom. It was predominately caused by failure to regulate financial institutions and systems appropriately. (Davies, 2008) The world was shocked and surprised particularly politicians and policymakers. Initially their response was to conduct a crisis management as a solution but later discovered that the crisis was one of the worst in history. As a result reforms on financial regulations had to take place not only nationally but within Europe and on an international level. Gordon (2010) argues that financial crises are nothing new, however they have become more complex over the years and therefore politicians and policy makers face major challenges in implementing the right form of regulation to comply with the complexity of the financial sector. In the UK, at one point in history command and control (CAC) was perceived as the suitable approach to regulate the financial industry; however self-regulation was later introduced as the effective form of regulation based on the neoliberalism concept.
